摘 要:R&D团队是企业技术创新的重要组织形式。本研究从变革型领导这一视角探讨了其对R&D团队创新绩效的影响及中介机制。本文运用结构方程模型方法,通过对316个R&D团队样本的实证研究发现,R&D团队领导者的变革型领导风格对团队创新绩效有积极影响,而知识分享与知识整合正是这种影响的中介机制。In today's globalization age, it is hard for enterprises to obtain competitive advantages only counting on the market positioning strategy. Many strategic management theorists and practitioners recognize that technological innovation is very necessary to the survival of organizations and its sustainable competitive advantages. Research and Development (R&D) team is currently used for technological innovation by more and more Chinese enterprises. Leader is regarded as one of the key factors in determining team's success. As a kind of leading-style, transformational leadership is proved to be effective in many organizations by the researchers. However, there are few evidences to prove that it is also effective in R&D team, and we are also little to know how it affects the innovation performance of R&D team, which is a black box. The purpose of this paper is to test the effect of transformational leadership on the innovation performance of R&D team and the mediating effect of knowledge sharing and knowledge integration at the relationship between transformational leadership and innovation performance of R&D team. Using the statistics method of structural equation modeling, we got some conclusions as follows from the survey data of 316 R&D teams' samples which were collected by convenient means. Firstly, transformational leadership has positive significantly effect on innovation performance, its R2 is 0.54. Secondly, transformational leadership has positive significantly effect on knowledge sharing and knowledge integration (13 coefficient is 0.67 and 0.29, respectively), and knowledge sharing and knowledge integration are also has positive significantly effect on innovation performance (β coefficient is 0.64 and 0.17, respectively). Thirdly, knowledge sharing and knowledge integration are found to play complete mediating role on the relationship between transformational leadership and innovation performance.
