摘 要:采用问卷调查法,以珠三角地区微电子制造业中的341名研发人员为研究对象,把组织支持感作为组织员工所拥有资源的一种操作化类型,探讨了组织政治知觉影响工作满意度、情感承诺、工作倦怠和离职倾向的中介过程及其效应。结构方程建模分析结果表明:组织政治知觉通过组织支持感的完全中介作用,对工作满意度和情感承诺具有显著的负向影响,而对工作倦怠和离职倾向具有显著的正向影响。This paper uses the data collecting from 341 R&D employees in micro-electronic manufacturing enter- prises,which are located in the Pearl River Delta region, to examine the mediating process and its effects of per- ceptions of organizational politics on job satisfaction, affective commitment, job burnout and turnover intention with the perceived organizational support as one of the operationalization for employees' resources. Via structural equation modeling, it finds: with the full mediating effects of perceived organizational support, perceptions of orga- nizational politics has significant and negative prediction for job satisfaction and affective commitment, and has sig- nificant and positive prediction for job burnout and turnover intention .
