摘 要:以162名员工及63名其直接领导为被试,采用问卷法探讨领导的调节聚焦对下属创新和组织承诺的影响及中介机制,结果发现:(1)领导的促进焦点可以正向预测下属的创新,且心理授权在其中起中介作用,领导的预防焦点对下属的创新没有显著影响;(2)领导的促进焦点以领导成员交换关系和分配公平为中介正向影响下属的情感承诺,领导的预防焦点正向影响下属的持续承诺。Usethe questionnaire method to explore the influence of leader regulatory focus on employees’ innovation behavior,organizational commitment and the mediating effect. The subjects are 162 employees and 63 leaders from company. The results showed that( 1)psychological empowerment played fully mediator of leader promotion focus and subordinates’ innovation behavior. Leader prevention focus has no significant effect on subordinates’ innovation behavior.( 2) leader- member exchange relationship and distributive justice played fully mediator of leader promotion focus and subordinates’ affective commitment. Distributive justice doesn’t played mediator of leader prevention focus and subordinates’ continuance commitment,but leader prevention focus can positively predict subordinates’ continuance commitment.
