摘 要:过去对员工工作态度的研究,多聚焦于领导一员工关系的视角,而较少关注组织一员工的关系;有关组织支持感对员工工作态度内在作用机制的研究还很少,从组织信任的角度去研究更几乎是空白,而由社会交换理论和互惠理论可知组织信任却是理解此过程的一个重要概念。因此,本文通过问卷调查29家企业的172位管理人员,试图探讨组织支持感对员工工作态度的影响以及组织信任在此过程中的中介作用,并考察年龄、受教育程度、性别等个人特征对各变量的影响。研究结论表明:①组织支持感与员工工作态度显著相关;②组织信任在组织支持感与员工组织承诺的关系中起部分中介作用;③组织承诺在组织支持感与员工离职意愿的关系中起完全中介作用;④组织信任不直接在组织支持感与员工离职意愿之间起中介作用;⑤年龄和受教育程度对组织信任、组织承诺、离职意愿有显著影响。本研究给企业领导者的建议如下:要让员工感受到组织的关心、支持和认同;塑造信任的企业文化;尤其要重视培养年轻员工和教育程度高的员工对组织的信任和承诺。The existing researches on job-related atti- tudes of employees mainly focused on the relationship between leaders and employees,but paid little atten- tion to the relationship between organization and em- ployees.Also,few researches has studied the inherent effect mechanism between POS and job-related atti- tudes of employees,especially fewer studies from the angle of organizational trust,however we know organ- izational trust is an important concept to understand this process from the perspective of social exchange and reciprocity.So using a sample of 172 managers from 29 companies,we examined the relationship be- tween POS and job-related attitudes of employees and the mediating effects of organizational trust in this process.Also,we explored the impact of age,educa- tion,gender on these variables.The main findings are showed as follows.Firstly,POS is significantly related to job-related attitudes of employees.Secondly,organ- izational trust partially mediates the relationship be- tween POS and commitment of employees.Thirdly, commitment fully mediates the relationship between POS and quit intention of employees.Fourthly,organ- izational trust does't mediate the relationship between POS and quit intention of employees directly.Fifthly, age and education are significantly related to organiza- tional trust,commitment and quit intention of employ- ees.The leaders and managers are suggested that they should let employees feel care and support from or- ganization,build the organizational culture of trust, pay more attention to train organizational trust and commitment of young employees and employees with high level education.
